What Happens When Your Most Experienced Excel Employee Leaves?

Durban: CAG Executive Question of the Week

If your most experienced Excel employee resigned tomorrow, how much of your business reporting would continue without disruption?

Across South African businesses, Microsoft Excel remains central to financial reporting, budgeting, stock management, forecasting and operational decision-making. Yet many organisations face a business continuity risk they rarely recognise until something goes wrong: critical spreadsheets and reporting processes depend on the knowledge of one experienced employee.

That employee knows which files to update, where the information comes from, which formulas must never be changed and how to correct the errors that appear every month.

Then, one day, that employee resigns, retires or becomes unavailable.

Suddenly, a spreadsheet that appeared to be a reliable business tool becomes a significant operational risk.

The Hidden Risk of Excel Knowledge Concentration

Consider a finance department where one experienced employee has managed the monthly reporting workbook for several years.

The workbook contains multiple worksheets, complicated formulas, external data connections and historical adjustments. The employee understands how everything fits together.

Unfortunately, nobody else does.

When that employee leaves, the replacement may discover that:

  • Important formulas have never been documented.
  • Several reports depend on manually updated spreadsheets.
  • Critical information is stored across different workbooks.
  • Other employees know how to enter data but cannot troubleshoot errors.
  • Management reports depend on undocumented adjustments.
  • Nobody understands why certain calculations produce particular results.

The business has not necessarily lost its data. It has lost the knowledge required to use that data reliably.

This distinction matters because recruiting another experienced Excel employee does not automatically restore the knowledge embedded in years of undocumented processes.

Excel Skills Are a Business Continuity Issue

Many organisations treat Excel training as an employee development activity rather than a business risk management decision.

That approach deserves reconsideration.

When employees lack the skills to understand and maintain important spreadsheets, organisations become dependent on individuals rather than reliable processes.

The consequences can include delayed reporting, incorrect calculations, duplicated work and additional pressure on remaining employees.

More importantly, management may continue receiving reports without realising that the underlying calculations are no longer being properly maintained.

A spreadsheet can produce a professional-looking report while containing incorrect formulas, outdated assumptions or incomplete information.

The problem is not necessarily Excel itself. It is the absence of sufficient workplace skills, documentation and validation.

The Difference Between Using Excel and Understanding Excel

An employee who can enter figures, apply formatting and update an existing report may be perfectly capable of performing routine tasks.

However, maintaining a business-critical workbook requires additional knowledge.

Employees may need to understand formula logic, lookup functions, data validation, PivotTables, structured data and how information flows between worksheets.

More advanced reporting processes may also benefit from Power Query, modern Excel functions and improved workbook design.

The objective is not to turn every employee into an Excel expert.

It is to ensure that enough employees understand the critical processes to maintain business continuity.

Arnold Muscat, Director of College Africa Group, explains:

“Businesses often discover their Excel skills gaps when an experienced employee leaves. The real question is whether the organisation has developed the skills and processes needed to operate without depending on one person.”

Five Practical Steps to Reduce Excel Dependency

Business leaders do not need to wait for a resignation before addressing this risk.

A practical starting point involves five actions:

  1. Identify critical spreadsheets. Establish which workbooks support essential financial, operational and management decisions.
  2. Document recurring processes. Record where source information comes from, how it is processed and how the final report is validated.
  3. Assess employee capabilities. Determine whether other employees can understand, maintain and troubleshoot the workbooks.
  4. Develop backup capability. Provide practical Excel training to employees responsible for important reporting activities.
  5. Review and improve workbook design. Reduce unnecessary complexity, manual interventions and undocumented dependencies.

These actions can also reveal opportunities to improve existing reporting processes before introducing additional automation or artificial intelligence.

Could AI Solve the Problem?

Microsoft Copilot and ChatGPT may assist employees with understanding formulas, explaining calculations and suggesting improvements.

However, AI cannot automatically recover undocumented business knowledge or guarantee that a workbook’s underlying assumptions are correct.

Employees must still understand the source information, business requirements and expected results.

AI-generated formulas and recommendations require human validation, particularly when they affect financial reporting or management decisions.

The strongest approach combines better processes, capable employees, appropriate technology and clear accountability.

The Real Business Question

The departure of an experienced employee should not bring an essential business process to a standstill.

For executives, the priority is to identify where critical knowledge is concentrated, assess whether employees have the necessary skills and ensure important reporting processes can be maintained independently.

College Africa Group (CAG), a South African corporate training and consulting provider established in 2003, helps organisations identify practical Excel capability gaps and develop stronger workplace reporting skills.

Its Advanced Excel training programmes focus on formulas, data analysis, reporting, business modelling and modern Excel capabilities, helping employees work more confidently with business-critical information.

Before your next experienced Excel employee leaves, consider whether the business is prepared to continue without them.
